Employees outline their ambitions – Kommersant FM

Almost half of Russians have never discussed salary increases and career advancement with their superiors. The most indecisive were women over 50 and workers in the arts, the Avito Rabota service found out. At the same time, every fifth participant in the survey admitted that they had not received a salary increase for the past few years.

46% of working Russians have never asked for a pay rise or promotion in their entire career.

Of those who did, the majority are women. Of the men, only 41% decide on such a conversation.

A survey by the Avito Rabota service showed that the younger the employee, the bolder he is: among respondents under 24, only one out of three never raised the issue of revising the amount of remuneration.

In the age category of 45-64 years, there are about 60% of such people.

It also turned out that the most modest people work in the field of art, logistics, education, medicine and trade. More than half of those working in these industries admitted that they do not seek negotiations with their superiors.

And more often than others, such conversations are initiated by employees from IT, banking, as well as the advertising, marketing and PR industries.

At the same time, the most determined people live in Kazan and Yekaterinburg. 66% of respondents from these cities at least once asked for a promotion on the career ladder. The situation is opposite in Samara, Rostov-on-Don and Perm.

Often, employees do not need to go to the office to the authorities with such requests, since the managers themselves regularly review payrolls. This is accepted, for example, in the field of trade, advertising, marketing.

Almost half of the participants in the Avito Rabota survey said that they had received an increase in their salary over the past 12 months, and every third had an increase a year or two ago.

At the same time, the head will count on working off each additional ruble, Yulia Soshnikova, head of PR projects at The Mellows communication agency, explained:

“If you don’t grow, then you stay in the same position and with the same salary. It can be indexed, because our rate just gets higher, that is, before our SMM box cost 30 thousand rubles, now it is 40-60 thousand rubles.

Managers in general should update salary brackets based on the market.

If a person just comes and asks for a pay rise, but somewhere he let us down – he lost his contract, and so on, naturally, we will tell him: “Colleague, unfortunately, we cannot do this for a number of reasons.” And they will be announced, we will discuss everything and come to some kind of decision.

You need to understand how an employee who, for example, has not made a profit for two years, should start making it, why there is a stupor, why a person does not develop.

You can see how the situation will change in six months, give him new tasks, perhaps send him to trainings, courses that can help. Or see how he manages himself.

For bank employees, talking about money is a familiar topic. Employees, as a rule, do not hesitate to raise such questions, and the answer is clear: what is the salary and what other options you need to take on in order to achieve an increase, Elvira Farvazova, HR business partner of Tochka Bank, explained:

“The average age of the guys who work is 25-30 years old. These are the people who are not shy about talking about salary. Of course, it’s normal when in response to such a question you hear “no” or “not in the current situation.” But more often than not, these are justified explanations.

For example, we have a lot of metrics that we look at, and this is always a conversation on the facts, and not just some numbers taken from the ceiling. The employee is described what costs more, what skills, results, and, accordingly, he focuses on this.

If such a story does not suit him, this is also normal. We understand that everyone has different priorities and goals right now.”

At the same time, some experts interviewed by Kommersant FM do not agree with the conclusions of the Avito service survey. Thus, the data that 72% of IT specialists are negotiating a salary increase or a change of position surprised Olga Bezmaternykh, HR director of TexTerra. As a rule, salaries in this area are reviewed without additional requests, she assures:

“It is extremely rare that our employees themselves come up with the question: “I want to earn more, what can I do for this?” or maybe already with specific proposals. We can increase the salary up to 30%, for example, if an employee moves from middle to senior.

If a person is not very valuable in the company, then, of course, there is another story. We try, firstly, not to take such people, and, in general, not to detain them for a long time. It’s hard for me to imagine a situation where an employee says: “Raise my salary,” and we answer: “No.”

In each such situation, we start a discussion. Yes, it may not be in the moment, not from tomorrow, not from the 1st of the next month. Most likely, it will be some other option, in particular, leading to certification or delegating additional tasks.”

Meanwhile, according to a survey by the Avito Rabota service, there were almost equal numbers of satisfied and dissatisfied with their level of income – 49% and 51% of respondents, respectively.
