Most Russian top managers may change jobs next year. 81% of senior executives are considering such an opportunity, analysts from Kontakt InterSearch Russia found. In December, they surveyed almost 500 general directors, HR directors of domestic companies, as well as more than 1 thousand candidates for top management positions.

The study showed that 49% of respondents are open to new proposals, and another 32% do not deny such developments. Basically, respondents may change their employer for financial reasons, due to the lack of further growth and interesting tasks.

At the very beginning of the crisis, many simply did not dare to take such steps, but now the situation is different, says Marina Tarnopolskaya, managing partner of Kontakt InterSearch Russia: “When some crisis events occur, as a rule, employers and candidates prefer a stable place of work and are afraid to consider new offers . Because if there are any changes, layoffs, this, as a rule, most affects those people who have just joined the company, newcomers.

Now candidates have adapted to the situation, and this year some pent-up demand has come into play. Many companies have undergone major changes and changed their strategies. Investors are more wary of new investments, startups, and business expansion. In general, many top managers are not happy with this situation. As a rule, people are motivated to move to another organization by interesting, ambitious tasks, professional and career growth, the personality of the manager and the level of salary.”

The desire of top managers to consider a new job can also be explained by psychological reasons. This is what Olga Shcherbakova, managing partner of the executive search company Zoom Executive Search, thinks: “I don’t see a large number of players now, at least in large systemic Russian companies, and we have almost no Western ones left who would engage in significant optimization. They are mainly engaged in business transformation, and not everyone knows how to do this.

Perhaps it is precisely the inability to adapt business to new realities that is a certain driver and motivator for managers, the reason why they consider new places of work.

In addition, these issues are resolved in December, and at this time many people purely psychologically sum up some results and feel tired. The year was successful for many, but it was also extremely difficult on all fronts. Now people will have a rest, and if colleagues conduct this survey in early February, the mood will be a little different.”

According to a September survey by the personnel company UTeam, top managers in the regions on average asked their employers for a salary of 174 thousand rubles, in Moscow it was about an amount of almost 240 thousand. At the same time, employers understand that retaining high-ranking managers is only a matter of promotion income in the current conditions is not enough, notes Tatyana Dolyakova, general director of the ProPersonnel recruitment agency: “Still, there is a personnel shortage now, and companies, of course, are hunting candidates for different positions in different industries. Plus, winter is always the highest season for transition.

The employer has already realized that they need to retain their employees as much as possible; salaries have been increased as much as possible. Now the company rather uses intangible tools to retain employees, that is, it is more about training and loyalty to the company. For example, the possibility of remote work, because this year again companies switched to full employment, a clearly structured KPI. It is very important that the employer broadcasts where he is going, because often employees do not understand where they are going or the development plan.”

At the same time, according to Kontakt InterSearch Russia, 62% of employer respondents plan to index salaries next year. And 40% of companies are ready to offer top managers an income above the market.
